30년 글로벌 채용 잔뼈굵은김성민 세스나 대표국내 10대 그룹중 3곳서중국인 채용 의뢰 늘어나中 선도기술·산업분야 늘고동남아 시장서 두각 나타내차·부장급 몸값 가장 높아"예전에는 한국 기업이 미국과 일본 기술자를 데려왔습니다. 그런데 최근에는 중국 인재를 찾고 있습니다. 임원급이 아니라 현장에서 바로 프로젝트를 맡을 수 있는 차·부장급입니다. 글로벌 채용시장의 흐름이 완전히 달라지고 있는 겁니다."30년 가까이 글로벌 채용시장을 경험한 김성민 세스나(CESNA) 대표가 최근 가장 주목한 변화는 '중국 인재의 한국행'이다. 불과 얼마 전까지만 해도 중국 기업이 한국의 반도체·배터리 기술 인력을 데려간다는 이야기가 뉴스의 단골 소재였다. 이제는 반대 방향의 이동도 나타나고 있다는 것이다.국내 기업들이 특히 관심을 보이는 분야는 로보틱스와 생산공정 자동화다. 사람이 하던 일을 로봇과 자동화 설비로 바꾸고 공장 전체의 생산 시스템을 설계할 수 있는 실무형 인재를 찾고 있다. 특히 30대 후반에서 40대인 차·부장급 수요가 많다는 설명이다. 김 대표는 "세스나에 중국 인재 채용을 의뢰한 곳만 국내 10대 그룹 가운데 3곳"이라며 "기업들도 어느 회사의 어떤 기술자가 필요한지 구체적으로 조사한 뒤 찾아온다"고 말했다.◆ 中도 선도인재 배출김 대표에게 이 같은 변화는 낯설면서도 익숙하다. 30년 전 한국 기업이 일본 기술자를 찾아다니던 모습과 닮았기 때문이다.1990년대 삼성에서 근무한 그는 해외 기술 인력을 국내로 영입하는 업무를 맡았다. 러시아의 석박사급 기술자와 인도의 소프트웨어 인력, 일본의 전자 기술자 등을 찾아다녔다. 젊은 일본 기술자들이 한국행을 꺼리자 정년을 앞둔 50대 부장급 기술자를 대거 영입해 생산라인 운영과 제조 노하우를 배우기도 했다.이후 한국 기업의 시선은 미국으로 옮겨갔다. 일본 소니와 파나소닉 출신 인재를 찾던 기업들이 미국의 통신·정보기술(IT)·첨단기술 인력을 적극적으로 영입하기 시작했다. 김 대표는 "당시에는 선도 기업의 사람을 데려와 우리가 배우는 단계였다"며 "이제는 중국에도 한국 기업이 배워야 할 선도 분야가 생긴 것"이라고 말했다.특히 전기차와 배터리, 로봇, 생산 자동화처럼 중국 기업의 경쟁력이 빠르게 높아진 산업에서는 국적보다 기술과 경험이 중요해지고 있다. 중국 기업이 동남아시아 시장을 빠르게 파고들면서 현지에서도 중국인 기술자와 관리자의 이동이 크게 늘었다. 김 대표는 이를 "제품과 자본에 이어 사람이 움직이는 단계"라고 진단했다.◆ 삼성 경험이 창업 밑거름세스나는 글로벌 인재 채용과 인사관리(HR) 컨설팅을 제공하는 크로스보더 리크루팅 회사다.1999년 창업한 뒤 일찌감치 미국 시장에 진출했고, 중국 상하이와 태국 등으로 네트워크를 넓혔다. 한국 기업의 해외 인재 채용뿐 아니라 미국·중국·동남아시아 기업과 각국 인재를 연결하고 있다. 회사 측에 따르면 2026년 미국 비즈니스 매체 '비즈니스 치프(Business Chief)'가 선정한 '올해의 10대 리크루팅 기업'에도 이름을 올렸다.창업 초기부터 해외 시장으로 눈을 돌린 데는 삼성 시절의 경험이 크게 작용했다. 당시 이건희 회장이 강조한 '인재제일'과 글로벌화 전략을 가까이에서 지켜봤기 때문이다. 김 대표는 "작은 한국 시장에서 헤드헌팅 회사끼리 경쟁하기보다 한국 기업이 세계로 나갈 때 함께 따라가야 한다고 판단했다"고 말했다.◆ 해외취업은 '내 색깔'부터그렇다면 해외로 나가려는 한국 인재에게는 무엇이 필요할까. 김 대표는 무엇보다 자신만의 전문 분야를 만들어야 한다고 강조했다. 그는 "한국 기업은 여전히 학력이나 출신 배경을 많이 보지만 글로벌 기업은 이 사람이 기술자인지, 마케팅 전문가인지, 운영 전문가인지 자기 색깔이 분명한지를 본다"고 말했다. 한 분야에서 10~15년간 경험을 쌓은 사람이 해외 시장에서 높은 평가를 받는 이유다.[김혜순 기자 / 사진 이승환 기자]2026.08.17출처 : 매일경제https://www.mk.co.kr/news/society/12129397------------------------------------------------------------------------------------English Version“EV and Robotics Talent from China… Now Korea Is Bringing Them In”Published: August 17, 2026, 17:10Kim Sung-min, CEO of CESNA, with nearly 30 years of experience in global recruitmentRequests to recruit Chinese talent from 3 of Korea’s top 10 conglomerates are increasingChina is producing more talent in leading technologies and industriesChinese professionals are also gaining ground in Southeast Asian marketsSenior manager and department-head level professionals command the highest salaries“In the past, Korean companies brought in engineers from the United States and Japan. Demand is especially strong for professionals in their late 30s to 40s at the senior manager and department-head level.Kim said, “Three of Korea’s top 10 conglomerates have approached CESNA to recruit Chinese talent. Companies now come to us after specifically researching which technologies and which engineers they need from particular companies.”◆ China Is Also Producing Leading TalentFor Kim, this change is both unfamiliar and familiar. It resembles the situation 30 years ago, when Korean companies were actively searching for Japanese engineers.Kim worked at Samsung in the 1990s, where he was responsible for recruiting overseas technical talent for Korea. He traveled in search of Russian engineers with master’s and doctoral degrees, Indian software professionals, and Japanese electronics engineers.When young Japanese engineers were reluctant to move to Korea, Korean companies recruited large numbers of Japanese engineers in their 50s who were approaching retirement. They learned from these professionals about production-line operations and manufacturing know-how.Later, Korean companies shifted their attention to the United States. Companies that had previously sought talent from Japanese firms such as Sony and Panasonic began actively recruiting professionals in telecommunications, information technology (IT), and advanced technologies in the United States.Kim said, “At that time, we were at a stage where we brought in people from leading companies and learned from them. Now, China has also developed leading fields in which Korean companies need to learn.”In particular, in industries such as electric vehicles, batteries, robotics, and production automation, where Chinese companies have rapidly strengthened their competitiveness, technical expertise and experience are becoming more important than nationality.As Chinese companies rapidly expand into Southeast Asian markets, the movement of Chinese engineers and managers within the region has also increased significantly. During his time there, he closely witnessed former Samsung Chairman Lee Kun-hee’s emphasis on “talent first” and his globalisation strategy.Kim said, “Rather than competing with other headhunting firms in Korea’s relatively small domestic market, I decided that we should go global alongside Korean companies as they expanded overseas.”◆ For an Overseas Career, Start by Building “Your Own Identity”What, then, do Korean professionals need if they want to work overseas?Kim emphasises, above all, the importance of developing a specialised area that distinguishes you from others.He said, “Korean companies still place considerable emphasis on educational background and where someone comes from.
